The Client Challenge
The Challenge
A Fortune 500 financial services organization with more than 25,000 employees operated across 40 locations and three global hubs. Over time, its HR ecosystem had grown into a collection of 12 disconnected systems, including SAP HCM, Workday, local HRMS applications, spreadsheets, and manual email-based workflows. This fragmented environment made it difficult to maintain a consistent view of workforce data and created significant operational inefficiencies.
HR leaders relied on monthly reporting cycles, limiting their ability to make timely workforce decisions. Employee onboarding, leave management, payroll coordination, and compliance processes involved extensive manual effort, resulting in delays and increased administrative overhead. Data inconsistencies across systems also created governance challenges and complicated audit and compliance requirements.
The organization faced an annual attrition rate of 18%, while employee engagement scores remained below target. Without centralized analytics or predictive capabilities, HR teams lacked the visibility needed to identify workforce trends, retention risks, and opportunities to improve the employee experience.
To support continued growth, the company needed a scalable platform that could unify HR data, automate routine processes, provide real-time workforce insights, and improve employee engagement while maintaining strict compliance standards.
Our approach
How we made it happen
Softree designed and delivered a unified HR Analytics & Employee Experience Platform built on Microsoft Fabric and the Microsoft Power Platform. The solution centralized workforce data from SAP HCM, Workday, local HR systems, spreadsheets, biometric systems, and communication platforms into a single Microsoft Fabric OneLake architecture.
A structured implementation approach was used to establish a standardized HR data model before developing analytics and automation capabilities. Microsoft Fabric Data Factory pipelines automated data ingestion and transformation, while Lakehouse storage provided a scalable foundation for reporting and advanced analytics. Power BI dashboards delivered real-time visibility into workforce metrics, including attrition, recruitment, payroll, learning and development, and diversity initiatives.
To improve employee and manager experiences, Power Apps enabled self-service capabilities for leave requests, claims, profile updates, and onboarding activities. Power Automate streamlined critical HR workflows, reducing dependency on manual processes and email-driven approvals. An AI-powered HR assistant built with Copilot Studio provided employees with instant access to policy information, leave balances, and common HR services.
The platform was implemented with enterprise-grade security, role-based access controls, and compliance monitoring to ensure governance across all workforce data and business processes.

What changed for the client
The transformation delivered measurable operational and business improvements across the organization. HR reporting time was reduced by 80%, allowing leadership teams to access workforce insights in near real time rather than waiting for monthly reporting cycles. Employee onboarding became three times faster through automated workflows and self-service experiences.
The organization achieved annual operational savings of ₹4.2 crore while reducing manual effort across key HR processes by 80%. AI-powered support capabilities successfully handled 65% of routine HR inquiries, enabling HR teams to focus on higher-value strategic initiatives.
Employee experience indicators also improved significantly. Self-service adoption reached 90%, employee engagement scores increased from 58% to 79%, and annual attrition decreased from 18% to 11%. Enhanced governance and centralized audit capabilities contributed to zero compliance incidents during the reporting period.
With a modern data foundation now in place, the organization is positioned to expand into predictive workforce analytics, AI-driven retention strategies, skills intelligence, and advanced workforce planning, ensuring continued value from its HR transformation program.
Building on the success of the initial deployment, the organization has defined a multi-phase roadmap focused on workforce intelligence and AI-driven HR operations. Upcoming initiatives include predictive attrition modeling, compensation benchmarking, skills intelligence graphs, and an enhanced Copilot-powered HR assistant.
Future phases will introduce workforce planning models, internal talent marketplaces, real-time diversity and inclusion analytics, and manager effectiveness dashboards. Longer-term goals include autonomous HR workflows, AI-assisted resume screening, and a global HR data mesh architecture that supports enterprise-wide workforce optimization.
The platform's Microsoft Fabric and Power Platform foundation provides the scalability and flexibility needed to support these future capabilities while continuing to improve employee experiences and operational efficiency.
